As we institutionalize our company, we realize some of our early leadership team members do not have the desire to manage others anymore, but they want to keep their seats. How do we transition them to individual contributor roles without them feeling demoted?
Many early employees move up the ladder to the leadership team but find they hate the actual work of management. They stay in the seat because of status and title concerns. To transition them smoothly, you must separate person from seat on your Accountability Chart.
Explain that management is a specific discipline, not a promotion. Show them that individual contributors can be just as valuable, if not more so, than managers. Create a high-level specialist seat that utilizes their deep expertise, such as Lead Architect or Principal Consultant.
Ensure this role has clear, distinct responsibilities and a competitive compensation structure that does not penalize them for leaving management. By presenting this as a strategic alignment of their strengths rather than a demotion, you preserve their dignity and loyalty while freeing up your leadership seats for true managers.
