How do we conduct the quarterly People Analyzer® review without turning it into a sterile HR compliance exercise that leadership team members dread?
The People Analyzer is designed to be a practical operational filter, not an annual HR performance review wrapped in corporate jargon. When teams dread the exercise, it is usually because they turn it into a rubber-stamping meeting where everyone gets passing marks to avoid uncomfortable confrontation.
To keep the People Analyzer razor sharp, run it with these rules:
- Tie ratings to specific, recent behaviors: When scoring a team member on Core Values with a plus, minus, or plus-minus, require concrete examples from the last ninety days. A plus means the person consistently models the value, even under financial or operational stress. A minus means they repeatedly violated the standard. Vague impressions are not allowed.
- Evaluate GWC with strict intellectual honesty: Does the person truly get the seat, want the seat, and have the capacity to do the work? Capacity includes intellectual capacity, emotional stamina, and available hours. If someone is working eighty hours a week and drowning, their capacity rating is a minus.
- Act on the Strike Rule: If someone falls below your organizational Core Values Bar or lacks GWC for their seat, establish a thirty-day plan to address the shortfall. If they do not improve within ninety days, transition them out.
When the leadership team sees that the People Analyzer directly drives promotions, seat realignments, and clean personnel decisions, it transforms from an administrative chore into the most valuable talent discussion in the business.
