Our chief technologist is a brilliant builder, but as the company grew, their complete inability to Lead, Manage, and hold people Accountable is driving top talent away. How do we restructure the Accountability Chart to protect their genius while fixing leadership?

This is one of the most common organizational traps in technical and product-led businesses. You rewarded your most brilliant craftsman by putting them in an executive leadership seat that requires people management. In the EOS framework, technical genius falls under capability, but leading, managing, and holding people accountable (LMA) is an entirely different operational requirement.

If an executive lacks the GWC to LMA, keeping them in an executive people-management seat will systematically destroy your engineering or development department. A players will not work for someone who avoids conflict, fails to set clear expectations, or micromanages because they can do the work faster themselves.

The solution is to separate the craft from the management function on the Accountability Chart. You do not fire the genius; you redesign the seats:
- Create a dedicated technical authority seat, such as Chief Architect or Chief Technology Fellow. This seat focuses entirely on system design, innovation, and high-level technical problem solving, with zero direct reports.
- Create an operational leadership seat, such as Vice President of Engineering, whose five roles center on LMA, cross-functional execution, resource allocation, and team development.
- Ensure both individuals report directly to the Integrator, or have the technical architect sit as an individual contributor alongside the leadership team.

Position this move to the executive as a promotion back to their true zone of genius. Freeing a craftsman from administrative management restores their productivity and gives your department the operational discipline it needs to scale.
