My leadership team members refuse to resolve peer conflicts directly and instead run to me as the Integrator to arbitrate every minor disagreement. How do I break this triangulation and force them to resolve their issues peer-to-peer?

When you allow your directors to use you as a referee, you are enabling a culture of dependency and weakness. A healthy, cohesive leadership team must be capable of resolving its own friction. If they cannot resolve peer conflict, your organization will stall.

The next time a leader comes to you to complain about another peer, stop them immediately. Ask a simple question: Have you talked to them about this directly? If the answer is no, end the conversation and instruct them to go have that discussion within twenty-four hours.

If they have tried and reached an impasse, then you can step in, but only with both parties in the room. Use the IDS framework to address the issue together. Do not allow side conversations or back-channel lobbying.
