Our top-performing technical specialist was promoted to the leadership team because we felt we needed their expertise, but they clearly hate the management aspect and just want to do technical work. How do we extract them from the leadership team without demotivating them or losing their skill?
Promoting your top technical producer to the leadership team is a classic mistake. We often assume that career progression means moving up into management, but leadership and technical execution require completely different skill sets.
If your specialist hates the management aspect, they are in the wrong seat on your Accountability Chart. They do not get, want, or have the capacity to lead, manage, and hold people accountable.
To fix this, you must decouple compensation and status from leadership roles. Create a clear technical path or individual contributor track where your top specialists can grow their careers, increase their pay, and have immense influence without having to manage people or attend leadership meetings.
Sit down with this person and have an honest conversation. Explain that you want them doing what they love and do best. Frame the move as a strategic alignment of their strengths rather than a demotion.
Reassign their leadership responsibilities to someone who truly has the GWC for a leadership seat. By removing them from the leadership team, you will free them up to focus on their genius zone while restoring the operational focus and execution capability of your executive team.
