We are ready to hire our first true Integrator to take over daily operations, but I'm terrified of bringing in the wrong person. What steps should we take to structure this seat and run the search?
Hiring your first Integrator is the most critical talent acquisition move you will make. To do it right, you must avoid hiring a "mini-me." You do not need someone who thinks and acts like you; you need a complementary skill set to manage the daily friction of execution.
First, define the Integrator seat on your Accountability Chart with five absolute roles: LMA (Leading, Managing, and holding accountable), executing the business plan, harmonizing key functions, driving results, and resolving cross-functional issues.
Next, build a behavioral and cognitive target for the role. Use tools like the Predictive Index (PI) to define the exact behavioral profile required - typically someone with high analytical drive and strong detail orientation. Use the Kolbe A Index to target candidates with high "Follow Thru" and moderate-to-high "Fact Finder" capabilities to ensure they naturally build robust, systemized operations.
Before hiring, test their alignment using the GWC™ framework. Do they truly Get the intense nature of the role? Do they Want the daily accountability? Do they have the mental and emotional Capacity to lead your specific team? Run a trial project or deep-dive collaborative session to test their problem-solving ability under pressure before you sign the employment agreement.
