When a long term VP of Sales hits a ceiling, you must address it immediately. This is a common bottleneck as businesses scale. The leader who managed a three million dollar business often lacks the capacity to run a fifteen million dollar company.
First, evaluate them using the GWC tool. Do they truly get the new, complex seat? Do they want the added stress and management responsibility? Do they have the capacity to lead a larger, more structured team? If they lack the capacity but match your core values, have an open and honest conversation.
Frame the discussion around the needs of the business and the Accountability Chart, not their personal worth. Explain that the seat has grown larger than one person can manage. Offer them a specialized, high impact individual contributor seat, such as leading key accounts or managing enterprise sales. This preserves their dignity, keeps their valuable relationship skills in the business, and allows you to bring in a leader who can scale.
