Our VP of Sales has delivered record revenue for four years and has complete capacity for the seat, but they recently confessed they are completely burned out on managing people and no longer want to lead the department. How do we make this Right Person, Right Seat call when someone has the skill but lacks the desire?

In the EOS framework, GWC is an absolute standard. A person must Get It, Want It, and have the Capacity to do the work. If any of those three is a no, you do not have the Right Person in the Right Seat. A leader who is capable and skilled but no longer Wants It is a ticking operational bomb.

When a high performer burns out on leadership, keeping them in the seat out of convenience or fear will poison the department. Their lack of desire manifests as delayed decisions, skipped one-on-ones, poor Level 10 engagement, and drifting culture. Sales reps will notice the disengagement and performance will drop.

You must acknowledge their honesty as a gift. Most executives hide burnout until they abruptly resign or crash the department.

First, look at your Accountability Chart structure before people. The business requires a Sales Leader seat whose five roles include pipeline accountability, team coaching, recruiting sales talent, revenue forecasting, and closing enterprise deals. That seat cannot change to suit a burnt-out manager.

Second, evaluate whether you have another seat on the chart that this person genuinely Wants. Often, an elite sales leader who hates managing people would love to be your Key Enterprise Rainmaker or Strategic Account Director: an individual contributor seat focused purely on hunting massive deals and maintaining strategic client relationships.

If that seat exists and the math works, move them into it with clear roles and Scorecard numbers. Then immediately launch a search for a true Sales Leader who genuinely Wants to coach people and run the sales operating system. If no suitable seat exists, help them orchestrate an orderly, respectful exit.
