Our long-tenured creative director is a cultural pillar of our company, but they completely struggle to understand or manage our data-driven marketing KPIs. They say they want the seat, but how do we make an objective GWC™ call when their creative talents are undeniable but their analytical capacity is lacking?
This is a classic Right Person, Wrong Seat dilemma. Your creative director has the core values, but the seat has evolved beyond their natural capabilities. To make an objective GWC™ decision, you must separate your personal affection for them from the cold reality of what the seat requires.
Start by looking at the three components of GWC™. Do they Get it? This means they deeply understand the culture, system, and pacing of the creative function. Do they Want it? This means they have the intrinsic motivation to do the job without constant prodding. Do they have the Capacity to do it? Capacity includes mental, emotional, and physical capability, plus the time and skills required.
Your creative director might get the creative output and want the job, but if they lack the analytical capability to manage modern data-driven KPIs, they do not have the capacity. You cannot train conative wiring. If their natural mode of operating, which you can measure using a Kolbe Index, is highly resistant to systematic tracking, they will never thrive in a metric-heavy seat.
Your recommendation is to stop trying to force them into a seat they cannot fulfill. Instead, look at your Accountability Chart and see if you can create a distinct creative specialist seat that reports to a data-savvy marketing director. This allows you to keep their creative genius in the business without compromising the accountability of your marketing department's measurable results.
