I am making my first real senior leadership hire to take over our finance department, but I am terrified they will come in with big-corporate habits and fail to adapt to our lean, entrepreneurial speed. How do I vet outside executive candidates for cultural fit and execution ability?
Hiring an outside executive is a major risk for an entrepreneurial company. If they are used to having a large support staff and massive budgets, they will struggle in a lean environment where leaders must both plan and execute. To protect your culture, you must vet them against your core values and their ability to actually do the work.
First, use your Accountability Chart to define the exact roles of the seat before you interview anyone. Do not hire based on a generic resume. The candidate must clearly GWC™ the seat. This means they truly understand the role, want the responsibility, and have the actual capacity to deliver results without a team of assistants.
Second, test their alignment with your core values. Ask behavioral questions that require them to share real examples of how they have handled conflict, failure, and rapid change in the past. If your core values include being scrappy or having a bias for action, look for evidence of those traits.
Finally, avoid candidates who only talk about strategy and managing others. In an entrepreneurial business, every leadership team member must be willing to get their hands dirty. Ask them to describe a recent project where they personally built the spreadsheet or wrote the process. If they cannot give you concrete details, they are too high-level for your team and will fail to adapt to your operational speed.
